Personal development is vast topic and it provides a good help in the dynamic business environment because of personal development the individual can improve his skills and knowledge that helps to develop the strategical ambitions of the organization. And these improved skills like knowledge, attitude, and behavior are vary important and necessary to achieve the long term goals and ambitions of the organization in a real sense. The organization that I have chosen for this assignment is Marks Spencer that is doing business of retail out let in the United Kingdom (UK). Since the 1880s, it is doing business on the strict customs that is spread in all over the United Kingdom (UK). Now the Marks Spencer is considered as the one of the very famous in the retail outlets. Even in the services of food the Marks Spencer has created it good name in the eyes of the customer in the whole United Kingdom (U K). Particularly in 1990s there was bid decline in the sales of the Marks Spencer and as well as overall performance of the organization. But with a lot of changes now the Marks Spencer is offering the high quality products at very reasonable prices to attract and win the confidence of its customers. First of all in this assignment I tried to identify and evaluate the individuals skills and behaviour that is necessary to fulfil the aims and objectives of the Marks Spencer. And after that I am going to discuss the leadership development and personal development tools and techniques. Strategy is direction to achieve the goals and objectives of the organization. OR Strategy is track through the organization can achieve its long term plans. Strategy provides a way to organization through which organization can fulfill its objectives by using its resources in a dynamic environment to congregate the requirements of the market. The mission statement of the Marks Spencer is Making inspirational quality accessible to all And the vision statement of the Marks Spencer is The standard against which all others are measured The values of the Marks Spencer are Quality, value, service, innovation and trust Marks Spencer wishes to expend its business all over the world and it can be achieved by the companys strategies of to understand the global culture, to select the proper target market and by niche market and in a real sense this is the main objective and aims of the Marks Spencers to be achieved. Evaluate the strategic skills required of the leader to achieve the strategic ambitions The strategic goals of the Marks Spencer is to be the number one in United Kingdom (UK) market and as well as to expand it business activities. Leader plays a vital role in the progress of the organization because the leaders have the future vision and direction for the employees and for the whole organization to achieve its objectives and goals efficiently effectively. The headship has the ability to bring the change in the organization without the disturbance of the strategies and working of the organization. So the headship improvement/development is a necessary thing for Marks Spencer to achieve its objective and goals. This organization must have to render the opportunities for the leaders to enhance their skills by giving the headship training and this training can change the style of doing business of the organization. It is not necessary that every leader requires a same level of training. The training can be different for different leaders. So the headship development is a necessary tool for the Marks Spencer to achieve its strategic goal and objectives. Leadership skills and knowledge is necessary to achieve the ambitions of the organization without the competencies of the leaders it is very difficult for the organization to achieve the organizational objectives. The leaders must have the problem solving skill and he is able to solve the issues of the currently facing by the organization and the leader must be able to take a good and favorable decision for the betterment of the Marks Spencer. The leaders must have the skill to adopt the changes and he will be able to bring a favorable change in the environment of the organization so that the organization can run its business activities efficiently and can make progress. The leaders must have the honesty and flexibility skill so that they can make the honest and fair decision for the improvement of the organization and to achieve the organizational goals. And the leaders must have the skill of providing direction to its staff and the skill to cover and solve the issues of the employees and organization. The current skills of the leaders of Marks Spencer leaders are: Communication skill, work value skill, skill of honesty truthfulness, the skill of self-assurance, headship ability and skill of listening The leaders must have the skill to critically scan the environment by using the PESTL factors. Interpersonal skill so that the leaders can exchange the information with one an other without any hesitation, the time management skill so that the leaders can manage the time between their personal and professional life and the leaders must have the ability to take initiative with out any fear and for the betterment of the organization. As well as the existing skill concern the leaders of the Marks Spencer have the communication skill, honesty skill, headship ability and listening skill but they dont have the skill to take initiative, skill to scan the environment, Time management skill, the skill of adoptive and flexibility skill. Proper evaluation process and proper training of the leadership will be required in near future to achieve the organizational aims and goals. 2.1 The opportunities those are necessary to support the leadership development. 360 degree response analysis 360 degree feedback is a tool to measure and analyze the leadership improvement. So because of this I choose 360 degree feedback to support the leadership development. This tool is used to exploit the skills and competencies of headship. 360 degree feedback includes the feedback or response from reports, managers, primary and secondary stakeholders and as well as self-response. This tool will provide the improved skills and enhance the attitude of the headship so in this regard it will be very helpful for the headship. This 360 degree provide response/feedback to the leaders on variety of skills like Decision-making teamwork setting up goals communiquà © and many other categories of headship The 360 degree feedback analysis wills also help the headship to recognize the strength and the places/areas of loop fall and ultimately provide help to the headship to make and improve the strategic plans of the organization. A strong 360 degree response/feedback identifies the internal behavior and skills of the leaders that how to communicate with others in the critical situation and how to face the challenges. Another excellent personal assessment tool for employees, managers, and executives is the Myers Briggs Type Indicator (MBTI), a popular and fascinating assessment tool that helps people self-identify: How they prefer to direct or conserve their energy How they process and organize information How they tend to make decisions How they prefer to interact with people What blind spots they have as a result of these preferences Another assessment tool is Myers Briggs Type Indicator (MBTI) This is one of the best tool to analyze/assess the performance of the leaders/headship, workers etc. This tool helps the leadership to identify their skills like. How can leaders favor to save their vigor How can they flow information frequently How can they make influential decisions for the organization How can they communicate with others in a good way Some important opportunities that are helpful to promote the leadership development are as under Educational opportunities: Education is very important for the headship development of any organization. Education plays a vital role for development of leadership. So the educational opportunities are the key factor for headship improvement because without getting proper education no body can do any thing properly hence the leadership must have to identify the opportunities that are related to education and that can improve the performance of the organizations leaders. Training opportunities: Another opportunities that is very important for the organizations leaders that is to explore the training opportunities for the employees. Because of the training the leaders can improve the performance of the staff members and other low level employees. The impact of the achievement is positive on the strategic goals o f the organization because if the organization achieves his goals step by step and go forward step by step then obviously it will put the best and positive effect on the aim of organization. The trust of the customers will increased by this thing and the brand equity will also be increased. Definitely when the performance and turn over ration of the organization will increase and the organization will achieved its defined strategic objectives than i will make a new mission statement of my organization. Now this organization is need to going globally and has to expend its business activities in all over the world. And after that obviously the Marks Spencer will make new strategic marketing plans to promote its business activities all over the world. While going globally the organization needs to improve its marketing plans and needs to diversify its recruitment process because work force diversity is very important for any organization to be successful in the global market. And the organization needs to know the culture of the other countries before going globally. After doing all these things effectively and efficiently the organization achieved its impact that was the organization looking for. The positioning and targeting of the organization was very effective and good and the strategies for going global were also proved that it was in favour of the organization. The vision statement of the organization was very nice and the customers were attracted by this new statement. Because of the new marketing strategies and target marketing the organization achieved the à £20K profit in the recent financial year. 3.3 Yes almost all the development needs achieved but this is not enough because the organization wants to be the number one in all over the world. And yes all the development objectives achieved by the organization and all the outcomes that were needed to the organization were achieved by the organization. Yes the achievement impact on strategic ambitions has been evaluated and analysed. Successful strategies and by the proper targeting marketing the strategic ambitions of the organization achieved and evaluated. No there is no need to auction the existing development of the organization. And yes of course the development needs that are required to the organization in future are identified properly that is organization needs to go global and for this it needs more finances are competent skills are required. As well as the concern about the new development objectives that are also be identified that the organization wants to be the number one in all over the world and wishes to expand it s business activities globally. 4.1 Employers have a lawful duty to make sure that the work surroundings and work practices are secure and that the fitness of their employees is not damage by the job that they perform. In this assignment I identified the different individual/personal skills of the leaders of the Marks Spencer to fulfill the objective and aims of the organization. And I also had made effort to explore and evaluate the current and future skills of the leaders to enhance the performance of the management and that can improve the productivity of the organization. And at the end I tried to make the personal development plan for the Marks Spencer for one financial year in which I audit the skills of the leaders and identified different skills that need to be improved and that helps the deliberate goals of the organization in the current dynamic business environment. Hence the marks Spencer is really needed to change in its strategies while going global up to some extant so that it can achieve its global objectives.

The Effects of Cultural Assimilation: Conformity vs. Unorthodoxdy ââ¬Å"Cultural assimilation is a complex and multifaceted process that first involves immigrants learning the language, cultural norms, and role expectations of the absorbing society, and further changes in attitudesâ⬠, or so it is explained by Dejun Su, Chad Richardson, and Guang-zhen Wang, in their article, ââ¬Å"Assessing Cultural Assimilation of Mexican Americans: How Rapidly Do Their Gender-Role Attitudes Converge to the U. S. Mainstream? â⬠(764).Throughout history and also present day society, cultural assimilation is easy to be identified, thanks to the ââ¬Å"melting potâ⬠quality of North America. Also, cultural assimilation is questioned about the effects it has on various groups of immigrants. Effects, such as the loss of one's identity, the struggle to attain success in the new country, the loss of one's heritage and unique background, conflict between family and friends and stereotypical discrimination in society, are demonstrated in varying degrees by the past and present generations of immigrants from the countries of Mexico, Japan and the Middle East.Throughout history, Mexican immigrants have continuously crossed the boarder into America for the chance of a new life. However, coming to a new country inevitably has it's consequences, and the pressures of assimilation are always present. During a time of great immigration of European citizens into the United States, Mexican immigrants were not so much of a concern throughout the whole country.Katherine Benton-Cohen supports this idea in her article ââ¬Å"Other Immigrants: Mexicans and the Dillingham Commission of 1907-1911â⬠, by explaining that, ââ¬Å"Unlike Japanese immigration in Californiaââ¬âwhich had set international diplomatic maneuvers in motion, in this period ââ¬ËAmerican officials generally viewed Mexican immigration as a local labor issue,' not a national or international policy questionà ¢â¬ (39). As a result, the Mexican immigrants were not so quick as to forget their culture, but as long as they were willing to work for small wages, this resistance did not bother American's.Benton-Cohen also points out that ââ¬Å"While the Mexicans are not easily assimilated, this is not of very great importance as long as most of them return to their native land after a short timeâ⬠(Benton-Cohen, 38). This resulted in the effects that the Mexican immigrants were unable to attain higher wages, or to gain success in America. However, new effects came into account as time went on, and more Mexicans continuously moved to America. Compared to past Mexican immigrant challenges, present day effects have drastically changed.As the population of Mexican immigrants has grown overtime, so has the attention and concern towards their living and adaptation to a new country. It is believed that in the article ââ¬Å"The Kids are (Mostly) Alright: Second-Generation Assimilationâ⬠w ritten by Richard Alba, Philip Kasinitz and Mary C. Waters, that ââ¬Å"In general, the second generation is doing much better than its parents in educational attainment and is less concentrated in immigrant jobsâ⬠(763). However, this does not justify the fact that the pressures of cultural assimilation are much more developed in today's society than in the past.Alba then goes on to point out that ââ¬Å"The overwhelming majority of the second generation is completely fluent in Englishâ⬠¦ Yet most of its members have not reached parity with native whites, and many experience racial discriminationâ⬠(Alba, 763). This statement goes to show that the newer society of Mexican Immigrants find that resisting cultural assimilation, is a greater risk than when the older generations came to find meager jobs. Another example of the effects the newer generation must face, would be the struggle to be successful in school.In the article, ââ¬Å"Immigrant Families and Children (Re) Develop Identities in a New Contextâ⬠, the author, Mariana Souto-Manning, talk about a young Hispanic boy she had in class, and the effects of his mother's attempt for cultural assimilation had on him. When Souto-Manning meets to discusses the boy, his mother confesses, ââ¬Å"I decided to give him an American nameâ⬠¦ so that no one would know he is Mexican. So that he would have a better chance to be successful in school than his brothersâ⬠(402).Based on experience, she thought that by changing the boys name from Idelbrando to the American name Tommy, she could save him from the ââ¬Å"cultural stereotypes that might hinder his schooling experienceâ⬠(Souto-Manning, 402). However, she also left him vulnerable to the effects of cultural assimilation that are the loss of one's identity, and the loss of one's heritage and unique background. Idelbrando is not the only Mexican immigrant who has been effected in this way. In fact, it is common for many Mexican immigra nts to change their name, but it doesn't stop there.If the belief that cultural assimilation makes it easier for Mexican immigrants to become successful, then the immigrants would need to change much more than their name's; going as far as to cast their own culture to the side and fully assimilate to the American culture. Another example of complete cultural assimilation and it's consequences, would be in Joy Kogawa's Novel Obasan. In this novel, the main character, Naomi, and her Japanese family are faced with the discrimination and cruel treatment of Japanese-Canadians that was practiced in Canada at the time of World Was II.Still, throughout all the hardship and pressures of conformity she was faced to go through, Naomi managed to keep much of her Japanese roots that were apart of her since birth. At one point in the novel, Naomi points out the differences in her and her brother's lunches and describes,ââ¬Å"My lunch that Obasan made is two moist and sticky rice balls with a sal ty red plum in the center of each, a boiled egg to the side with a tight square of lightly boiled greensâ⬠(182). In this description, it is evident that Naomi remains accustomed to her Japanese upbringing.On the other hand, Naomi explains that ââ¬Å"Stephen has peanut-butter sandwiches, an apple, and a thermos of soupâ⬠(Kogawa, 182). Therefore emphasizing that, unlike Naomi, her brother Stephen does not hold strong to his Japanese culture, and falls to the pressures of cultural assimilation. Naomi then goes on to explain how ââ¬Å"She [Obasan] mends and re-mends his [Stephen] old socks and shirt which he never wears and sets the table with food, which he often does not eat. Sometimes he leaps up in the middle of nothing at all and goes offâ⬠¦ ââ¬Å" (Kogawa, 259).Sadly, Naomi's explanation suggests that Stephen has gone as far as to shun anything to do with his Japanese Culture. Another example of Stephen's reluctance, is when Naomi asks Stephen what there Aunt Em ily is like, and he replies, ââ¬Å"She's not like themâ⬠while ââ¬Å"jerking his thumb at Uncle and Obasanâ⬠( Kogawa, 259). Additionally, this behavior is an example of how cultural assimilation can effect the bonds of family and friends, and cause conflict between them. While the percentage of Japanese immigrants traveling to North America is ot as prominent as in the past, the Japanese culture is still ever present throughout society. As well, after World War II, Japanese immigrants seemed less of a threat, and their cultural differences slowly became more acceptable among society. However, the pressures of cultural assimilation are not completely eliminated for this culture. People of Japanese heritage living in North America, today, still feel the pressures of cultural assimilation, but mostly in the effect of stereotyping.For instance, in the article ââ¬Å"Japanese International Female Students' Experience of Discrimination, Prejudice, and Stereotypesâ⬠by au thors Claude Bonazzo and Y. Joel Wong, it is acknowledged that ââ¬Å"Portrayals of Japanese culture and the Japanese in recent Hollywood movies such as The Last Samurai, Lost in Translation, and Memoirs of a Geisha might play a role in shaping Americans' perceptions and stereotypes of Japanese international studentsâ⬠(paragraph 5).In otherwords, they believe that Americans may get the wrong impression of the Japanese culture, which create false myths and unrealistic stereotypes for people of Japanese culture. Bonazzo then goes to explain how ââ¬Å"Another common stereotype that Asians living in the United States encounter is the racialization of their ethnicityâ⬠¦ Americans have the tendency to lump Asians of different ethnic groups into one homogenous racial category by downplaying ethnic differencesâ⬠(Bonazzo, paragraph 16).Thus proving, that although the pressure to assimilate to the North American culture is not as strong, Japanese immigrants are now pressured with living up to false stereotypes that the consequences of over-assuming can create. Before September 11th, conflict between the cultures of Americans and Middle Eastern immigrants, mostly were the result of their clashing religious practices. While America is a country of religious freedom, the most common religion here was, and is Christianity. Likewise, the common religion practiced in the Middle East is Islam.However, although it is legally acceptable for Muslim immigrants to practice their religion in America, there was still controversy as to the acceptability among Christian Americans. For instance, in the article ââ¬Å"Islam in Americaâ⬠, written by authors Ghosh, Abel, Lieblich, Scherer, Newton-Small, Dias, Steinmetz and Ford, a Christian preacher, Reverend Wayne Devrou, claims that ââ¬Å"The political objective of Islam is to dominate the world with its teachingsâ⬠¦ and to have domination of all other religions militarilyâ⬠(paragraph 4).This idea, howeve r, is not true, because it is often the case that Americans misunderstand the religion of Islam, and in some cases, it is the Christian extremists who try to push their religion onto the Middle Eastern immigrants. Gosh then goes on to explain how, ââ¬Å"To be a Muslim in America now is to endure slings and arrows against your faithââ¬ânot just in the schoolyard and the office but also outside your place of worship and in the public square, where some of the country's most powerful mainstream religious and political leaders unthinkingly (or worse, deliberately) conflate Islam with terrorism and savageryâ⬠(Ghosh, paragraph 12).This explanation illustrates the effects of Middle Eastern immigrants not assimilating, and the conflict is causes between the two cultures. Then on September 11th, 2001, the cause of conflict between Middle Eastern immigrants and Americans drastically changed. When a group of terrorist of Middle Eastern ethnicity, were responsible for the death of th ousands and the devastation of the whole country of the United States, an idea called Islamophobia settled into the minds of many American's.In his article, ââ¬Å"Confronting Islamophobia in the United States: framing civil rights activism among Middle Eastern Americansâ⬠, Erik Love states that ââ¬Å"Islamophobiaââ¬â¢ is a problematic neologism, and the one that is currently the most common term used to refer to bigotry, discrimination, policies and practices directed towards Islam and a racialized group of people that includes Muslimsâ⬠, which verifies that after 9/11 the discrimination of Islam is not the main focus of terrified Americans (402).Americans instead focus on the distinction of appearance that is particular to the Middle East race. Love also argues that, ââ¬Å"Islamophobia, in short, affects a racialized group of people- Middle Eastern Americans- /that, like any racialized group, is in fact comprised of an irreducibly diverse collection of individuals w ho identify with many different ethnicities, nationalities and religionsâ⬠which in other words means that not all Middle Eastern immigrants are a terrorist or a threat in anyway to the United States (Love, 402).In fact, when first noticing the presence of a person of a Middle Eastern race, for some Americans, the word Muslim no longer automatically comes to mind. Terrorist is the word that is now associated with this race, and because it all is based on the appearance of the race, no amount of cultural assimilation can extinguish this effect of stereotypical discrimination still present today.Furthermore, because the effects of cultural assimilation depend on the circumstance, the time period, the culture and the person, each output is different as to whether keeping a strong hold on to one's unique culture when pressured by a new environment is the right thing to do.
